Prophetic Leadership, Spiritual Bonding, and Teacher Loyalty in an Indonesian State Madrasah: A Qualitative Case Study

Principal leadership is central to teacher loyalty in Islamic educational institutions, where organizational commitment is shaped by both professional and spiritual values. However, research has largely emphasized transformational and transactional approaches, leaving the enactment of prophetic leadership in madrasahs under-explored. This qualitative case study examined how a principal's enactment of shiddiq, amanah, tabligh, and fathanah was associated with teacher loyalty at MTsN Gresik, Indonesia. Data were generated through in-depth interviews with 15 participants, observation sessions, and selected institutional documents. Data were analyzed using the interactive model of Miles, Huberman, and Saldaña through data condensation, data display, and conclusion drawing and verification. The findings show that prophetic values were enacted through transparent communication, consistent responsibility, participatory deliberation, personal example, and context-sensitive decision-making. Participants linked these practices with trust, recognition, shared moral meaning, and a sense of belonging. These relational and spiritual processes were conceptualized as spiritual bonding, an interpretive mechanism connecting prophetic leadership with affective, normative, and behavioral loyalty. The study contributes a context-sensitive account of value-based leadership in a state madrasah while recognizing that the findings reflect a single institutional case rather than a test of causal mediation.
